With over two decades of experience in the beauty industry and recruitment, Heidi Bannister knows how to find talent that fits – not just on paper but in culture and creativity, too. In this episode of Talent Matters, she talks to Dave about the unique world of cosmetic and personal care recruitment and why deep industry knowledge is the secret weapon.
We talk trade shows, talent pipelines, post-Covid flexibility and why Arthur Edward sees itself as a consultant to the industry – not just a recruiter.
From product to people: why niche matters
Before launching Arthur Edward in 2002, Heidi spent 15 years in the beauty industry working in sales, marketing and product development. That hands-on experience gave her a true understanding of the sector – and of the people who thrive in it.
She explains why the business recruits across the full product lifecycle – from R&D and supply chain through to sales and brand – and how that depth of focus gives her team a real edge. It’s not just about finding someone who can do the job. It’s about understanding the impact they’ll have on innovation, delivery and growth.
For me, it was never about recruitment – it was about the industry. We think of ourselves as consultants to the beauty industry, not just recruiters.
Passion, not just product knowledge
Heidi is clear that passion is non-negotiable. Whether it’s a technical role or a marketing one, brands want people who care deeply about what they’re creating – and who can communicate that excitement across teams.
Soft skills, especially communication and collaboration, are just as crucial as technical expertise. And in such a close-knit industry, reputation really matters. That goes for candidates and recruiters.
You cannot work in this industry if you don’t have passion for product.
Resilient, reliable, respected
Heidi discusses the importance of long-term relationships – and why her agency takes pride in its transparency, honesty, and reliability. Recruitment in the beauty sector is highly networked. Clients return not just because a role has been filled but because they trust the guidance and industry insight behind every recommendation.
For us, it’s about long-term relationships. Recruitment is always left to the last minute – people want someone who can really help them.
Why hiring in beauty is different
The cosmetic and personal care sector may be part of the FMCG industry, but it has its own pace, culture, and quirks. Many roles require a blend of creativity and commerciality – especially in product development, brand and innovation.
There’s also a strong preference for sector experience. A skincare brand typically seeks someone who has worked in skincare. A haircare brand wants haircare experience. Moving across industries is possible, but it’s the exception, not the norm.
Once you’re in the industry, you don’t tend to leave. It’s a passionate, creative, and exciting place to be.
The impact of flexibility, AI and sustainability
Like every industry, the beauty sector has felt the impact of COVID-19, hybrid working, and the rise of AI. Heidi shares how remote interviews have become standard and why smaller brands offering flexibility are now better placed to attract top talent.
She also highlights two key hiring drivers: sustainability and diversity. From reducing packaging waste to expanding the talent pool, brands are under pressure to improve – and recruitment plays a crucial part in that shift.
The bigger companies pulling people back to the office are missing out on talent. Smaller companies with flexibility are attracting it.
Advice for anyone entering the industry
Whether you’re a chemist, a creative, or a commercially minded marketer, Heidi says the beauty industry has room for you – as long as you bring passion and purpose.
Her advice? Be resilient. Be honest. Do what you say you’ll do. And treat everyone with respect – regardless of their stage in the hiring journey.
Be honest. Do what you say. And treat everyone well. You’ve got to care about people.
